The objective of the human resource management not only reflects the intention of the middle and top management but also balances the challenges that are faced by the HR department. Objectives are basically considered as benchmarks against which the actions can be evaluated. The human resource objectives not only reflect the intention of the management but also balance the organizational challenges, the HR function and the people who are affected by it. If the company fails to succeed in its objectives it would harm the company’s profits, performance and even the survival of the firm. As we know that there are four objectives that are common to the HR management. The objectives are as follows: 1. Organizational Objective: which basically recognizes that the HR management exists and it contributes to the organizational effectiveness. The HR department basically exists so that it can help managers of the company to achieve the objectives and goals of the company. HR management only supports the managers with the human resource issues. If we put is simply the HR department only exist solely to help assist the rest of the company. 2. Functional Objective: which basically states that this objective solely exists to maintain the department’s input at a level that is considered relevant to company’s needs. A relation exists between the objectives and the HR activities and they are appraisal of the employee, placement and assessment of the employee. 3. Societal Objective: this objective shows that the company has to be ethically and socially responsive to the needs and challenges of the society while the company minimizes the negative impacts of such demands on the organization 4. Personal Objective: shows that the HR management helps assisting the employees in achieving their goals and objectives. And these goals enhance the individual’s contribution towards the organization. To achieve these goals the HR department help the managers of the company to obtain, maintain, utilize and retain the right amount and types of workers. The objectives of the employees must be met otherwise the employees would not be motivated, retained and maintained by the HR department of the company. And the employees would neglect their jobs, voice their complaints or maybe leave the organization for a better opportunity (Werther Davis 1996). It is not necessary that all the organization can meet the HR objectives every time. Some sort of trade-offs do occur that stops the company in achieving the stated goals and objectives. When the objectives are net by the department, they make a huge contribution towards the organization’s and employees needs. And with the help of these objectives the managers are able to see the kinds of activities that are needed to be carried out and why. There is a relationship that exists between the objectives and the activities of the HR. For example, for the societal objective the supporting activities would be legal compliance, union and management relations and benefits of the employees. For the organizational objective the supporting activities would be HR planning, employee relations, selection, training and development, appraisal, placement and assessment. For functional objective the supporting activities would be performance appraisal, placement, assessment and development of the employees. And for personal objective the supporting activities would be training and development, performance appraisal, placement, assessment and compensation of the employees. The HR activities are considered as actions that are taken by the department to maintain a workforce balance that is considered as appropriate to the organization’s needs. For example, small companies who do have the HR department have small budgets and small staffs therefore the HR department of such companies only focus on the activities that they consider are important for the company. The functions or activities that are considered important for such companies would be planning, recruitment, and wages and salaries of the employees. The functions that are performed by the HR department of the organization are as follows: Planning is the first activity that is conducted by the department. Planning can be defined as the systematic forecast that determines the company’s future and the demand and supply of the employees that would be needed by the organization. HR planning is also known as employees planning which helps the HR department and other managers of the company to develop staffing plans so that they would go along with the strategy of the company. it is important that the company is staffed with the right amount of people so that the strategic operational and functional goals of the company can be met. It has been realized by a lot companies that the HR plans are very important if the organization wants to have strategic success. For example, companies like Nokia and Apple it is important to have strategic plans because it would help the companies by developing new products and introducing them as quickly as possible in the market. It is only possible when the company is staffed with the right kind of people. Without the right people strategy based opportunities would be lost to a better staffed organization like Motorola and IBM (Werther Davis 1996). Recruitment is one of the important activities of the HR department. Recruitment is mostly concerned with attracting and finding individuals who are capable for employment. The recruitment process begins s when the new recruits are sought and this process ends when the applicant submits and application. People who find new recruits are called recruiters. The process of hiring is faced with some limitations like costs, incentives, job requirements, policies of the company, environment conditions, insufficient and scarce resources and EEO legislation etc. Recruitment is done in two ways 1) internal channel which includes job posting program and departing employees 2) External channel which includes advertising, walk-in and write-ins, employee referrals, state employment agencies, open house, international recruiting, temporary help agencies and leased employees etc (Recruitment Process) Selection is one of the activities of the HR department. Selection is defined as a process that is based on specific steps that are used to describe that which individual should be hired. This process starts when the individual applies for the job and it ends when the final decision is made by the management of the company. the selection process is also faced with some limitations like EEO legislation, Workforce diversity and external prohibitions etc. ( The Selection Process). The selection process is based on eight steps and these steps are as follows:- †¢ Preliminary reception of applications †¢ Employment tests †¢ Selection interview †¢ Preference and background checks †¢ Medical tests †¢ Supervisory interview †¢ Realistic job preview †¢ Hiring decision Orientation, Placement and Separation is considered to be an activity of HRM. Orientation can be defined as when the new recruits are given an overview of the company on the first day of work. The orientation program of the company is based on the following goals 1) the pride of belonging to the company 2) creates awareness about the company’s business 3) emphasize on customer focus and service 4) helps to reduce the concerns that are related to the job 5) helps with development of a team member and 6) helps to establish personal growth etc. Placement can be defined as the work activities that are assigned to a new employee. The role of HR department here is that to advice the managers of the company about the rules and the regulations and it also provide counseling to the employees. Placement is based on 3 classes 1) promotion, transfer and demotion. Separation can be defined as a decision where the individual and the company must part. Separation process starts either the employer or the employee. The role of HR department is to find a method which is satisfactory for conducting a separation in such a way that it reduces the harmful factors that might affect the company. Training Development is concerned with that placing the employees in a job does not give the company the surety that the individual would be successful in his or her job. Training and development programs are considered important for all the employees. The distinction between training and development is that training is for now and development is for the future. For example at Corning Glass there are a lot of learning opportunities that range from skilled orientation training to seminars that deal with development issues, they basically help the managers to face the issues that might arise in the future. The employees of the company are not bothered that the class is intended for training or development. It is only concerned with whether the program has helped the employees and the organization or not (Training and Development). Training and development are based on the following steps: †¢ Need assessment †¢ Learning principles †¢ Program content †¢ Training and development objectives There are some challenges that are faced by HR department due to training and development. For example cost effectiveness, desired program content, learning principles and appropriateness of the facilities etc. The role of HR department over here is that it helps to prepare the individuals for future job responsibilities. And it also attempts stops the employees from obsolesce, work force diversity, technological changes, affirmation action and employee turnover etc. (Werther Davis 1996) Career planning is one of the activities of the HRM. When the department is doing career planning it is mostly concerned with whether the company’s training and development programs has helped the employees with promotion chances or not. A couple of decades ago career planning was seen as an individual’s problem but now career planning is seen as the HR department’s problem. The HR managers and specialist see career planning as a way to meet the internal staffing needs. The involvement of the HR department in career planning is increasing everyday due to its benefits like low turnover, satisfies the needs of the employees, personal growth, helps with workforce diversity and decrease hoarding etc. Performance appraisal is one of the major activities of HRM. Performance appraisal can be defined as evaluating an employee’s current or past performances relative to his or her performance standard. In this competitive world companies require a high performance so that they can become dominant leaders in their perspective markets. And at the same time employees also need feedback on their performance so that it can act as a guide for their future behavior and responsibilities. There are some challenges that are faced by the HR department regarding the performance appraisal like legal constraints, rater’s biases regarding the employee based on halo effect or personal prejudice or even cross cultural biases etc. It has been vied been viewed by the experts that when there is poor performance throughout the company it creates huge problems with the human resource management activities(Grote Grote 1996). Wages and Salaries are concerned with compensation. Compensation can be defined as something the employees receive in their return of their input to the organization. Without proper compensation the employees of the company would leave and it would be difficult for the company to hire new recruits. The result of pay dissatisfaction can harm the productivity of the company and can also harm the quality of work life as well. There are some challenges that affect the compensation plan like wage rates, union, constraints by the government and equal pay etc. ( Salary and Wages) Security, Safety and Health is considered a challenge for the HR experts that how to comply proactively with the minimum costs for the organization and to provide with the minimum of costs for the organization and to provide the greatest of benefits to its employees, whereas in the area of employee security and health companies have taken a proactive action. It is the role of the HR department to face the challenges that arise overtime. The HR is usually faced with 2 kinds of challenges: 1) Internal challenges which are also the organizational challenges. Internal challenges for example would include union, information systems, organizational conflicts between the company and the employees. 2) External challenges are those problems that exist due to the changing environment and the management has no control over it. Change in the company’s environment actually evolves at different kinds of rates. External challenges would include workforce diversity, technology, economics and government. The HR department has to follow 4 steps so that they can overcome the external challenges. They are as follows: †¢ Monitor the environment †¢ Evaluate the impact of the challenges on the company †¢ Take proactive measures that is implement approaches that would help the company to achieve its goals †¢ Obtain and analyze the feedback. It is the role of the HR department to achieve a balance between the trade-offs of efficiency and effectiveness. For example when jobs are under specialized the job design may be simplified by decreasing the number of tasks and if the job is over specialized the number of job tasks can be enriched and expanded by the human resource department.

The Physics of the Mangonel Catapult Catapults have been used for centuries by many groups of people, including the ancient Greeks, Romans, and Chinese. Catapults have had an assortment of purposes, but the most commonly purpose was to launch a projectile to destroy castles and soldiers. There were three main types of catapults; Ballista, Mangonel, and the Trebuchet. The mangonel was the most popular one. Different levels of torsion in the rope of the mangonel catapult decided how far a projectile was going to travel. Also the different objects that were used as projectiles and there masses also had a big role in the distance they would reach. If physics weren’t applied to building a catapult the catapult itself wouldn’t function correctly, therefore physics is what brings these machines to life. Though catapults are no longer used today in combat or any other use they still have a great history behind them. The mangonel catapult was the most well known one. The way this catapult functioned was by pulling back on a wooden stick that was connected to a wooden arm with a bucket, would pull that arm back. Pulling back on the wooden stick would cause the potential energy of the catapult to be stored in the torsion of the ropes of the wooden arm. When the wooden stick was let go the arm wood immediately return to its original position of 90 degrees where a wooden block would stop its impact and would then launch the projectile. When the arm reaches back to its original position it forms an arc with a radius equal to the arm length. Therefore the potential energy is transferred into rotational kinetic energy. Decreasing the torsion in the ropes of the wooden arm would make the projectile travel at a slower velocity. To calculate the t... ...ed. Another disadvantage is that the mangonel was not that accurate. The range was determined by the mass of the object and the strength of the catapult itself. Catapults were the weapon of the medieval times. The catapults had many purposes especially during war. Physics were applied to the building of a catapult without it the catapult wouldn’t function. The different levels of torsion would affect the catapults ability to launch a projectile higher into the sky, further, and give it a faster velocity. Also the different masses of objects used as the projectile were also accounted for those things. Though the mangonel catapult was a great catapult it also lacked some abilities, such as having poor accuracy and it wouldn’t work in wet conditions or cold weather like in the rain. Overall the mangonel is a great catapult and always has been over the past centuries.

Political Communication in Oliver Stone’s Platoon and JFK Essay

Introduction: Political communication—communication with a political purpose about human interaction—takes many different forms including novels, poetry, music, television, and film, which all have their distinct advantages and disadvantages in communicating with the public. Although some political communication intends to enact or drive social changes, some political communication seeks to maintain the status quo. The film medium, which is the subject of this paper, has a much broader mass appeal than other medias and often changes the viewer’s original beliefs and perceptions when he or she experiences over an hour straight of visual indoctrination of only one view. Over the course of the semester, we have learned about the informal process of the government. In our first paper of the semester, we analyzed how the news media coverage’s role of acting as the fourth branch of the government and its effectiveness in educating the public. The second paper involved the informal workings and strategies of an interest group, but also focused on an interest group’s structure and membership. Finally, we read several political novels to see their role and political impact on the mass public. For this free choice final paper, I decided to analyze Oliver Stone and his two films Platoon and JFK. Oliver Stone, a three-time Academy Award winner and known as one of the best filmmakers in his generation, ignores Hollywood convention warning against making films with a message. Among some of his great films, he made the two films Platoon and JFK. What is secularism? Secularism is the belief that religion should not interfere with or be integrated into the public affairs of a society. Oxford dictionary defines â€Å"secular† as â€Å"concerned with the affairs of the world, not religious or spiritual† so in this sense all civil government is â€Å"secular†. The only civil governments that are not fully secular in this sense are Vatican City and some fundamentalist Moslem states. The governments of all the major countries in the world – including Australia, the USA, Great Britain, New Zealand, Italy, India, etc are all secular governments.There are multiple factors which have contributed to the decline of religion's relevance for the integration and legitimation of modern life. The increasing pluralism and materialism of society alongside society's increasing individualism and dissatisfaction with traditional religions are major reasons for secularisation. This trend is most evident in the significan t increase in the number of people responding â€Å"No religion† in the census alongside an overall decline in the Christian figures recorded in the census Interfaith Dialogue and growing secularism.Since World War II, Australia’s population has grown and become more diverse and Australians have become more secular in nature. Secularists believe that people are comfortable without the reference to God in their lives. There are a number of reasons for the increase in secularism in Australia; these include increasing pluralism i. e. the acceptance of all religions as equal; individualism and materialism – spirituality may be overlooked when power, looks, possessions and fame are offered instead. What Impact did Secularism have on the Religious landscape of Australia post 1945?The rise of secularism has led to both a drop in the numbers of people regularly attending religious service. In 1947 only 0. 3% of the population classified themselves as having â€Å"No Re ligion†. However, in 1971 the instruction â€Å"if no religion, write none† was introduced into the census. This saw a seven-fold increase from the previous census year in the percentage of persons stating they had no religion (0. 8% in 1966 to 6. 7% in 1971). Thus many people who would have previously fallen under the â€Å"Not Stated† category were now included. Since 1971 this percentage has progressively increased to about 16. 5% in 1996, with a dip to 15. % in 2001. The 2001 census figures reveal that Christianity is still the numerically largest religious tradition in Australia accounting for 68. 0% of the population. However, there has been a significant decline in the percentage of people affiliated with Christianity. Furthermore, of those claiming affiliation there has been a decline in the regular attendance of religious services. The ongoing decline in most Christian groups as a percentage of the population is due to increasing secularization as well a s other factors such as dissatisfaction with traditional religious movements, aging membership, and a lack of migrant intake.Effects of secularism †¢Loss of religious values. †¢Lack of religious church practice – civil marriages, non religious funerals, shopping malls (the new cathedrals) †¢Seeking alternative â€Å"religions† or â€Å"forms of spirituality†. †¢Social standing of clergy/church – trustworthiness †¢Political social action – Marxism, Green Movement etc. †¢Influence of scientific humanism, economic rationalism †¢Rise of New Age Religions which focus on personal satisfaction, wealth, self help groups, happiness, mind and spirit exhibitions, personal meditation, affirmation environmental â€Å"sit – ins†. An example of the wants during this time was a book written by Josiah Strong called Our Country and Its Possible Future and Present Crisis. To expand the nations influence over the world we needed open markets, open routes, and to show strength. The Spanish-American War was the prime example of showing what the United States was doing with its new power and economic standing. Strong figures came to the forefront to support the engagement of this war for a list of reasons. Among some these reason were the fear that if Spain had control over Cuba then the shipping routes would be disrupted. Ibn Battuta and the Role of Women essays The role of women in society of Dar al-Islam in the 14th century and the world of Utopia have some similarities and many differences. The attitude toward the women of both societies differs for the most part. The location, different centuries and different religious backgrounds tend to account for the differences in opinions of the roles of women. The role of women in the 14th century society of Dar al Islam is limited to very few tasks. Under the guise of the patriarchal society, the males do not feel that the women can manage work, marriage, free choice and the right to make independent decisions. The women are domestic workers preparing food for many men to eat, preparing rooms for these men to meet in and sleep in, raising children and fulfilling men's desires. Many of the women are slaves and do many menial tasks. They do not seem to have any free time nor do they seem to be able to further their education. Ibn Battuta observes different customs as to the treatment of women. He did not agree with many of the local practices concerning women. He thought they were inconsistent with Islamic rectitude. In many cases he is very critical of women having a high status or being able to meet socially with men. He is also critical of women who in his view are not modest in dress, going topless, and not having their faces covered. He praises women who cover up and are thereby modest. Ibn is extremely strict, as a Muslim qadi would be about adultery and prostitution. One of Ibn Battuta's greatest aberrations was the women's modesty and the males acceptance of it. While Ibn was in Iwalatan he commented that,"most of the inhabitants belong to the Massufa, and as for their women they are extremely beautiful and are more important than men" (Battuta, 37). I made tiny tweaks to match her instructions to business use. There is a six-point formula to the proper thank-you: Learn it, know it, memorize it – and it will never fail you. Having trouble finding the right words to thank your client for the contract or your colleague for the assistance? Should you even bother? Oh, yes, you should. Somewhere in between mom making us sit down with our Disney Stationary and shooting off an email, we’ve lost touch with the concept of simple thank you notes. Now that we’re business professionals, sometimes an email just won’t do, and more is expected than scratching out â€Å"Thanks for the help, you rock!† Grandma might not say anything to you, but trust me: She and her friends are probably at this very moment sighing over how business people today just don’t have manners. As extra motivation, thank you notes improve the frequency and quality of the help and good will you receive. People like being appreciated, and if they feel you actually notice the nice things they do for you, they’re more likely to give an encore performance. Writing a thank you is easier than you remember. Buy good quality plain note cards or plain postcards (yes, postcards are perfectly acceptable), and correct postage. London Congestion Charge: Cost-Benefit Analysis Road pricing is the application of various charges to the usage of roads. These charges include fuel taxes, tolls, parking taxes, licence fees, and congestion charges. Pricing may vary by time of day, or by the specific road or vehicle type using the road. The two main aims of road pricing are generating revenue and managing demand. The latter can be achieved through congestion pricing, which is a system of surcharging users of a transport network in periods of peak demand to reduce traffic volumes to optimal levels. This variable pricing strategy aims to regulate demand, thus enabling congestion management without increasing supply. Market economics theory, which includes the congestion pricing concept, proposes that road users will be forced to pay for the negative externalities they create, making them conscious of the costs they impose upon each other when consuming during the peak demand, and more aware of their environmental impact. The very notion of urban congestion pricing w as proposed in London as a response to the challenges faced by the Ministry of Transport around 1960. These challenges consisted of a significant increase in the number of new car registrations, the considerable cost of congestion for the road users due to the reduced average travel speed and corresponding delay, and other negative impacts on the environment. In this regard, the positive and negative aspects of the London congestion charge can be considered as follows: Positive Aspects Of The London Congestion Charge: Analysing the results of the TfL study(2003) indicates that the most important positive aspect of the London congestion charge is the time-saving to drivers and passengers of vehicles that continue to use the road system after charging is introduced including cars, taxis, buses, and commercial vehicles within and outside the charging zone. This is a common point highlighted by Leape(2006), Mackie(2005), Raux(2005) and Prudhomme and Bocajeros(2005). In addition to time-saving, a reduced travel time and an improved journey time reliability (of an average of 30%) are two other key positive aspects of the congestion charge(Leape,2006, Mackie,2005, Raux,2005 and PB,2005). Factors that contribute to these two positives include an almost 30% reduction in congestion, a 30% decrease in traffic delays inside the zone, an 18% decrease in traffic entering the zone during charging hours, and a 15% reduction in traffic circulating (vehicle Km) within the zone. Evidence on average travel speeds on roads inside the charging zone indicates that the all-day average network travel speeds increased from a pre-charging average almost 17% (Leape,2006). Other benefits include a considerable decrease in queuing time at junctions (Leape,2006), the environmental benefit of reducing the pollution emissions by 34% (PB,2005), and an improvement in safety, by 2-5% or 30-70 fewer accidents per year for Central London(Mackie, 2005). Through reallocating road space from private cars to public transportation (Leape,2006), the congestion charge has increased public transport patronage. For example, bus passengers entering the charging zone in the morning peak period rose by 38%, while number of private cars decreased by 16%, which in addition to direct time savings, reduced accidents and lowered carbon dioxide emissions (Leape,2006). Increased number of bus passengers and reduced average operating costs (increased speed, travel time reliability) have enabled providers to offer some combination of improved service levels (more routes, higher frequencies) and lower fares (Leape,2006). These effects can encourage an even greater use of public transport whilst also reducing average costs per passenger to transport providers, leading to further shifts from car travel to public transport, and an additional reduction in congestion. Negative Aspects Of The London Congestion Charge: The higher-than-expected set-up and operational costs for the congestion charge must be considered as the most prominent negative aspect. In London, the operational costs were more than twice the level initially estimated (implementation costs averaged  £95 million in the first two years). This resulted in the net annual revenue falling far short of expected levels (Leape,2006, Mackie,2005, Raux,2005 and PB,2005). A congestion charge is likely to have different effects across businesses and land value in the long term. Negative effects are the changing land-use patterns and reduced land value caused by a restriction on car mobility within the congestion charge area (Tehran Congestion Charge Study, 2005). This decrease in car trips could have an adverse impact on retail businesses located within the congestion area, whereas it could benefit those outside the zone (Leape,2006). Summary: Although the cost-benefit estimates for the London congestion charge, produced by Transport for London (2003a), is subject to some controversy by PB(2005), Mackie (2005) and Charles (2005), generally the London congestion charge has been both a political and practical success in reducing congestion and related negative externalities. It has also been met with a high level of satisfaction from most Londoners. As mentioned above, the time-savings to drivers and passengers of vehicles resulting from increased average speed and decreased delay is the most important positive aspect of congestion charging. Increasing reliability of travel time for car and bus, decreasing queuing time at junctions, decreasing the level of pollution emission and improving safety, as well as improving public transport patronage and improving its level of service all must be considered as positive aspects of congestion charges. In contrast, the high operational costs of running the scheme is the dominant negat ive aspect of congestion charging. This can significantly influence the net annual revenue for the congestion charging scheme. Moreover, other factors such as decreasing the flow of mobility in the congestion charging zone in the long term can lead to changing the land-use patterns and probably decreasing the land value. As mentioned by PB(2005) there were concerns that the diverting impact of the congestion charge could lead to higher levels of congestion on the inner ring road that borders the zone and the area surrounding congestion zone, which needs to be considered in more detail. Therefore, a degree of caution is appropriate before generalizing from the London experience.

The Ineffectiveness of Capital Punishment For many years, capital punishment has been in use, but it is not been effective. Theodore Robert Bundy in 1978, slipped into a Tallahassee sorority house and bludgeoned two sleeping women to death, then killed a 12-year-old girl in Lake City. He was sentenced to three concurrent death sentences in 1979. Nine years later, Bundy is alive and well on the Death Row (Von Drehle 1A). A prisoner sentenced to death spends an average of 10 years, nationally, on death row waiting for their execution. More than 2,100 people live on America's death Rows. At the current execution rate, it would take eighty-two years to kill them all. Death Row is going to get bigger, the wait for execution is sure to get longer, and the cost is bound to get higher. At this rate, it seems that capital punishment will never become a reasonable or efficient means of controlling violent crime. Charles Proffitt murdered Joel Medgebow by stabbing a bread knife into Joel's chest while he was sleeping, an act well determined to be premeditated in the case’s court sessions. Three years after the crime was committed, using Profitt vs. Florida as its test case, the US Supreme Court officially gave its support to Florida's death penalty. "Profitt could be dead in six months", said Attorney General Robert Shevin (von Drehle 1A). Today, 15 years after his heinous crime, Charles is still alive and well, and living off of the money paid by Florida state tax payers, as should be well noted. He is sewing uniforms at the Florida's state prison. The Supreme Court commuted his sentence last year to life in prison. The state of Florida spent five hundred thousand dollars in one decade to bring Proffitt to justice and half of that was spent to send Proffitt to the his death in the electric chair. The death penalty is slow and weak. It actually ends up costing much more than life in prison without parole, and all of that cost coming from tax payers’ money. It has cost Florida at least fifty-seven million dollars since 1973 to achieve eighteen executions. There is an average cost of three million two hundred thousand dollars per execution (Miami Herald, July 10, 1988). Thirty-six inmates on the Florida's death row have been there more than 10 years. Hence, if the threat of being killed for killing someone isn’t as great a detereent of these violent crimes as the threat of spending the rest of your life in a jail cell, then why even consider the death penalty? Lastly, restitution of the damage. A criminal would be expected to make some sort of reparation for the damage they cause. If they break a window, they replace it. If they stale a car, they replace that. However, if a criminal takes a life, killing them doesn’t give them much of a chance to make reparations, does it? Rather, instead of killing them, put them to work, so that the remainder of their lives might be spent contributing to society so as to try and replace the life they took by producing as much as two people do. The final verdict on this topic, then, should not be one of support for the death penalty, but rather of opposition to it. It is more expensive, it is less effective, and above all, it is wrong. To continue to allow the death penalty is to continue to allow the states to wander around blind in search of a greater good for itself and its citizens.

The Great Pyramids as Art

The Great Pyramids of Giza Art is the quality, production, expression, or realm, according to aesthetic principles, of what is beautiful, appealing, or of more than ordinary significance. When looking into a piece of art there are five essential questions that should be answered for it to be fully analyzed. What purpose was this piece of art made? What does this piece of art hope to communicate? How was this Piece of art made? What is the composition of this artwork? And finally, what elements should we notice about this work of art?The Pyramids of Giza are the largest The Great Pyramid is the most significant of the three large pyramids located on the Giza Plateau. The Great Pyramid was also the first pyramid to be built starting in around 2550 BC. This pyramid was built for the pharaoh Khufu, who ruled Egypt from about 2547-2524 BC. Along with the Khufu’s Great Pyramid his son, Khafre had one built on the Giza Plateau that at a first glance seems larger than his fathers, and Menkaure, Khufu’s grandson, also had one built on the Giza Plateau. The first question asked when looking at these ancient works of art is what purpose was it made for?In this very early time period Egyptians wanted to preserve the bodies of the dead, and for the better-known tombs were built. The tombs were often a place where offerings could be left to people that had gone home to the gods. These larger pyramids were not only built to prevent robbery, but they also resembled the rays of the suns rays descending to Earth. This relates it to the religious beliefs connected to the cult with the sun god Re. Ancient Egyptians believed that the sun died each night in the West and was re-born the next morning in the East.This is why the Pyramids are built on the West side of the Nile so that the bodies of the deceased can travel with the sun god through the night and be reborn with him the next morning in the East. The Great Pyramid was built to hold the body and belongings of th e pharaoh Khufu, and the one farther South was built for his son, and the one built farthest South was built for his grandson, Menkaure. The main purpose of these three structures was to hold their earthly remains, and to leave a place for them to be worshiped.The next question we should ask ourselves is what does this piece of art communicate? The Pyramids of Giza communicate many different things. They communicate religious beliefs about life after death, how wealthy and well known the person inside was, and how intelligent and resourceful people of that time were. As we mentioned earlier Ancient Egyptians believed that if they were buried on the West side of the Nile when the sun died to the West they would travel with it, and then be reborn into their eternal life when it rose in the East.These massive monumental tombs were built on the West side of the Nile so that this could happen. Many belongings were also left in the tombs with the body of the dead so that those items may a lso be taken to the afterlife with them. The pyramids were not an easy project and took thousands of men to build. The size of these pyramids communicate how wealthy and respectful the people inside them were. Slaves did not build the pyramids; workers did during the time of the year that crops were not being grown so they were out of work.To feed and dress this many people for months of the year over a long period of time shows how wealthy the person going into the pyramid was. You also had to be very well respected for people to join you in building this piece of art. These three pyramids that sit upon the Giza Plateau communicate to its observers that Khufu’s family was well respected, rich, and took many luxurious things to the after life with them. The Pyramids of Giza also communicate how intelligent and resourceful the Ancient Egyptians were. The Great Pyramid was built of an estimated two million stone blocks weighing up to two and a half tons apiece.Khufu’s py ramid stood at four hundred and eighty one feet tall, and held the world record for the tallest structure for over three thousand and eight hundred years. Without machines and heavy equipment architecture in this time was very difficult for most parts of the world. For the Ancient Egyptians it was not impossible. Some people today choose to believe that extraterrestrials had to participate in building them, because there is no possible way the Egyptians could have. The size and complexity of these magnificent monuments communicates how intellectual and resourceful the Ancient Egyptians must have been.After looking at what the purpose of the piece of art is and what it communicates, you should look into how the piece of art was made? No one knows exactly how the Pyramids of Giza were built, but there are many theories that have been put forth starting with the Greek historian Herodotus theory. Herodotus visited Egypt in around 450 B. C. when the pyramids were already two thousand yea rs old. In this theory Herodotus mentions machines, such as cranes were used to lift the huge stones up. This theory was quickly torn down when Diodorus proposed a theory years later.Close to three hundred years later Diodorus exclaimed that mounds (ramps) were used to slide the pyramids up one block at a time. Diodorus’s theory is much more respected because the crane had not been invented at the time the pyramids were being built, and if it had there would be remains of it somewhere. In his theory the ramps ran circles going up around the pyramid, and the block were slide up farther and father and put into place each time. The ramp could be no larger than eight percent or the men would not be able to move the blocks upward. Like all other theories of how the pyramids were built Diodorus’s is very faulty to.For the ramp to have corkscrewed up the pyramid would mean that the corners would have to be finished last. If the corners were finished last how would they plan t o keep the pyramid perfectly square. In today’s day and time most people tend to lean towards the theory that extraterrestrials must have aided the Ancient Egyptians in building this work of art. We may not know much of how the great Pyramids of Giza were built, but we do know what they are composed of. The Pyramids of Giza were composed of building blocks, an outer shell, and an inner shell.The building blocks were made of both limestone and granite, and they were quarried locally. The outsides of the pyramids were made almost entirely of limestone. This limestone gave the pyramid an incredibly bright shine and made it seem that much more magnificent. The inner shells of the pyramids were mainly composed of granite, but not just one type of granite. The important chambers for the queens and pharaohs in the pyramids were usually built with a special type of granite know as pink granite. When looking into this work of art the final question we should ask is, what elements shou ld be noticed about this work?When looking at the Pyramids of Giza we should notice several different elements. We should look into the formal, symbolic, and social elements of it. The formal elements of this artwork are sometimes overlooked. When looking at this piece of artwork compared to a painting, sculpture, or another type of art some people forget that it even is art. This structure didn’t take one person a few hours to complete it took thousands of people many years to complete. Heavy stone was moved long distances without the use of machinery just to have a burial site for a few beings.The symbolic elements of the Pyramids of Giza are the most significant. The Pyramid is a sign that a very well known, respected individual has been sent onward to the after life, but his presence will never be forgotten. The pyramid is a symbol of the suns rays shining down to Earth letting Khufu’s people know he is still with them. Last but not least the social elements of the pyramids should be noticed. At this point in time in Ancient Egypt bodies were placed in tombs where the spirit of the body went to the afterlife, but the actual body had a place to rest from that point on.Although the Pyramids of Giza are much larger than others tombs, they are still simply a socially accepted place to be put to rest. All tombs are art because they have to be created, but the Pyramids of Giza are a much larger and complex piece of art. The time put into them, complexity of there structure, and the intellectual people that were put to the test to build this structure give it the elements of art that make it so magnificent. Introduction Alibaba Group is the world's outstanding business-to-business e-commerce service company, which provides an efficient online trading platform for buyers and suppliers all over the world. It is China's largest e-commerce group which was founded by Jack Ma in 1999, and has developed into seven affiliated groups, namely Alibaba International Business Operations, Alibaba Small Business Operations, Taobao Marketplace, Tmall. com, Juhuasuan, e-Tao and Alibaba Cloud Computing (News, 2012).Besides, Alibaba Group has more than 24,000 employees in 70 cities which scattered in China, India, Japan, Korea, the United Kingdom and the United States (News, 2012). This report will focus on analysis for Alibaba Group's human resource management, in order to reply the demand of its future developments. 2. Background to the case study organization Alibaba Group has  taken a hit as a result that a part of its employees were guilty of online fraudulent activities and irresponsible short- term profit.The announcement of the company showed that nearly 100 employees including sales staffs, manager and supervisor, had conspired to the fraud by deliberately helping fake suppliers in China to register with avoiding the company scrutiny and allowing them to defraud oversea buyers on the Alibaba’s international website (Nytimes, 2011). Surprisingly, these allegedly fraudulent online shops account for 1. 1% and 0. 8% of Alibaba’s ‘Gold Suppliers’ signed up during 2009 and 2010 respectively, which has impacted on the company value and produced a shock to mass beliefs (Economist, 2012).Thirteen people were sentenced ranging from eight months to three years in jail after conspiring with suppliers to gain illegally around RMB 500,000 yuan in this online fraud (Nytimes, 2011). 3. Outline of People Management Issues This issue related to the credibility of  Alibaba is directly due to the internal defects in management, the lack of inside supervision an d few controls of the internal culture. Moreover, the deep-rooted reason should be the problems of its human resources management. Lacking of a set of scientific and effective control and management system cannot guarantee the mplementation of building both core value and enterprise culture of Alibaba. Therefore, the outline of this report about the human resource management issue behind the online fraud of Alibaba is as follows. On the one hand, the management and supervision system has problems. Alibaba Group has not supervised the management in the process of dealing with related complaints about fraud happened between 2009 and 2010, even though some suspected online trading accounts had been deleted and specific inquiries of its international market transaction had been conducted since the beginning of the third quarter in 2010.It appears that in this issue managers ignored fraudulent behaviours behind the performance-chasing. However, in the statement said by Mr. Ma, it was not allowed to violate business honest principal or the basic line of company values (BBC, 2012). Although managers in Alibaba Group have to take responsibilities for the consequences, it cannot be denied that the fraud fully exposed that the lack of internal control, especially the supervision and administration of the management, is one of reasons lead to exacerbate the situation.Additionally, the event of online fraud has been doomed from the start to some extent. With the accelerating pace of internationalisation, the number of employees which rapidly increased from 11,700 in 2009 to 24,000 in 2012 has become a significant challenge that threats the development of Alibaba Group (Hua, 2012). However, weak awareness of the human resource control among Alibaba Group’s executives sets the stage for this online fraud scandal in China. On the other hand, the company may not satisfy the physical and emotional need of its employees.Both the greedy desire and the psychological imbala nce are the internal reason behind the problem. 4. Analysis (linked to HRM theory) There is always a kind of psychological motivations behind any subjective action, and the online fraud scandal of the Alibaba Group is no exception. This report will start the analysis from the view of internal motivations and then moving to the external causes. 4. 1 Internal reasons According to the perspective of Abraham Maslow who is well known for the hierarchy of needs theory, the pattern of behaviours based on individual needs (Poston, 2009).The following are psychological requirements which could associate with the fraudulent behaviours of officers at Alibaba in term of the greedy desire, the psychological imbalance and herd mentality. 4. 1. 1 The greedy desire It is difficult to satisfy individual demands because everyone would move to the next more advanced platform of the hierarchical pyramid that Maslow created frequently once the prior need is met, especially in modern society.Meanwhile, w hen setting Maslow’s model into the business to understand the motivation behind employees’ behaviours, it is not amazing to find that there are also have similar five levels of needs which including wages, safety, social belongingness, self-esteem and finally self-actualization. Maslow and Stephens (2000) have posited out that individuals will not spend an inordinate amount of time to think about their salaries if they are fairly paid. After being paid adequate salary, employee seeks safety physically and mentally on the jobs.And then the stage of needs moves to the third level subsequently-seeking social belongingness in the workplace. Although the working environment is always full of stress and difficulties, training provides opportunities for employees to improve themselves and contact with new people which could help them to fit in. Until the employee make themselves comfortable among different working relationship, it will not allowed to access to the hierarchy stage of self-esteem and self-actualization respectively.Unfortunately, after employees have been satisfied with all these five levels of needs, the worldview, philosophy and value view of them will be generally changed in a climate of corruption. With the early success of corrupt deals by heads of the sales department at Alibaba, they would have an addictive sense of satisfaction and accomplishment which lead to those guilty behaviours for greater interest repeat again and again naturally. In Skinnner’s reinforcement theory, Skinner (1984) has drawn attention to the fact that appropriate reinforcement based on public consequence may influence verbal response.It means that individuals would reinforce a kind of behaviour once its consequence benefit to them. Therefore, it makes sense that managers at Alibaba will help to defraud if dynamically taking managers’ greedy desire into consideration. 4. 1. 2 The psychological imbalance Employees of equal position and qualifica tion serviced in the parallel department with the same salary may have  quite different perceptions of the fairness. When they perceives the disparity between the inputs and the outputs,  different responds will be excepted in various ways, including de-motivation, reduced effort, becoming disgruntled and even disruptive.According to the Equity Theory of Adams, an individual will perceive the ratio of inputs to the outcomes depend not only on the absolute value but also in the relative value in order to measure whether himself or herself is treated fairly or not (Adams et al, 1976). This can be illustrated by the following equation: Individual’s outcomes/individual’s own inputs = relational partner’s outcomes/relational partner’s inputs (Adams et al, 1976). Equity is considered when this ratio is equal. While if this ratio is unequal, it leads to ‘equity tension’ which was called the negative tension state by Adam (1976).Meanwhile, it wil l motivate him or her to do something to relieve this tension. Therefore, it is why some leading cadres at Alibaba Group may feel unbalanced and help to defraud which negatively impact on the credibility of the company. With the rapid expansion of international business scale in the development of Alibaba Group, they consider their contribution to the company is greater than the return. As a result, corruption was caused secretly by the combination of selfish desire and power without supervision. 4. 2 External reasons 4. 2. 1 OpportunityThe officers participated in the fraud are almost from a high-powered job position in Alibaba Group and own important resource and privileges in the company. Therefore, it is easy for them to commit a crime with close interest people once they are lured by short-term profits. 4. 2. 2 The lack of control and management system It is not just incorrect psychological requirement or the unsound political system is blamed for breeding corruption, the lack of core value and culture control of the company is one of the significant factors which could not be ignored.The development of supervision before the event, at present and after the event all depends on the growth of the enterprise culture. Thus, if the pre-supervision runs into a problem, it represents the failure in enterprise culture management. There are six core values guide Alibaba Group’s operations and operate its culture, which including customer first, teamwork, embrace change, integrity passion and commitment (News, 1999). However, it is difficult to transform corporate culture into practice to some extent.Meanwhile, with the rapidly increased number of employees in Alibaba Group, the previous culture management has to further improve. Organizational culture diagnoses and cultural audits, for example, can give an accurate picture of an organization’s current management system (Mason, 2012). 5. Critical Reflection on group presentation Because our group has not given the presentation to the class, I could just conclud some limitation about the analysis of this report. Due to the theories of human resource management are not fully understood, the analysis of the case study about the Alibaba Group is not in-depth and incomplete.Moreover, the report has only provided superficial explanations of the issue because of the insufficient knowledge of Alibaba Group and the limitation of those methods linked with. Besides, the recommendations have not taken everything into consideration. They are too abstract and theoretical that are not seen as scientific, feasible suggestions in practice. However, analysing the issue of human resource management in the view of psychology is an innovative point of this report. 6. Recommendations 6. 1 Strengthen job rotation system in the key positionAlibaba Group should strengthen the job rotation system to avoid the corruption, especially in some key positions. According Shalley and Oldham (2004), employees wi ll have job burnout of different extents as well as reduction of creativity after 6 years working in the same position. However, if the company could do the job rotation periodically and provide support to any employees transitioning out of the company, the situation will be changed as it not only prevents managers from increasing spheres of influence, but also gives opportunities to employees to gain experience in their professions. 6. 2 Establish the mechanism of risk managementRisk management of all positions in the internal enterprise is an important part of the management system. Alibaba Group should clear the level of risk in different position and establish an internal regulatory system which includes ‘peer review’ mechanism, department regulatory system, internal audit and external audit mechanisms to ensure mutual supervision avoid unnecessary credit losses. 6. 3 Establish psychological management mechanism It is necessary to give psychological training program me at least once a month for intensifying the efforts of anti-corruption and enhancing the management of core value and culture in Alibaba Group.Besides, relevant department would better assign a special supervisor to investigate the staff on suspicion of corruption. 6. 4 Improve the mechanism of incentives and restrictions Alibaba Group should keep its employees hold the sense of crisis and responsibility and correct the psychological imbalance at the same time, such as using gaming-style leader boards to encourage internal competition or offer appropriate prizes to the most successful one. 6. Improve the standard system of selection and appointment Alibaba Group should try to improve the standard system of selection in order to ensure the person employed has higher organizational commitment. In Chapter 10, I agree that inclusion issues dealing with disability differ from country to country; however, these differences are caused by more than just prejudice. There are economic considerations, such as in those countries where the population is large, labor is cheap, and the great number of able-bodied, qualified and skilled workers is more than enough labor supply for the existing industries. With the high rate of unemployment and largely manual production processes, it is not so much that the disabled are discriminated against, but that it is likewise an injustice to turn down more capable, equally jobless, workers who would be more useful to the business. There are also legal considerations; some governments provide wage subsidies for businesses which employ the disabled (Europa, 2008; EBU, 2012), but in other countries there are no such provisions. Ultimately, therefore, the decision to hire disabled applicants does not proceed solely from some sense of altruism, but to avail of government incentives for businesses which do so – thereby reducing costs and enhancing profits. Higher rates of youth unemployment lead to higher chances of rebel groups forming and rising against the government. Poverty has been noted to breed violent character. Unemployed youth will often find themselves in a state of poverty. This will force them to do anything to gain access to the resources they require such food, shelter, clothing, and money. Areas that portray high rate of youth unemployment also show an increase in crime. Unemployed youth will turn to robbery and looting to get what they do not have. This causes insecurity and unrest among the public and people will protest against the environment due to the insecurity. This can lead to political instability because people have lost faith in their governmentii. Unemployed youth look up to the government to create job opportunities for them. If the government fails to do this, the youth revolt and protest against the government for not being able to take care of the youths needs. This will lead to a need of overthrowing the government and putting into power people who will most likely look after the needs of the people. Many coups in history have taken place due to the people losing faith in their government. This leads to unrest and political instability. If the labor market cannot absorb the sudden ‘youth bulge’, frustrations occur among the youth causing demonstrations and riots against the government. This will lead to disruption of economic activities and affect a country’s economical development. Employed people will also be affected and the whole country will generally move
